職場の思いやり風土(PCC:Psychological climate for caring)
が、幸せや健康や生産性に効いてくるよ〜というハーバード大学の研究。
欧米でも、ワーカホリズムや燃え尽き症候群や、離職など、増えてきていますが、
これに効いてくるのが、職場の思いやり風土だよ。と。

他にも、
生産性や、ワークエンゲージメントも高まり、うつになりづらい、
なども分かりました。

シンプルに、今、うつ傾向のある職場や幸せでない職場は、
職場風土としての尊重、公平、信頼、承認が足りていないとも言えます。
やっぱり、対話とか、対話的な1on1とかなんだよなぁ。
あとは、リーダーは1日3承認するとかも良かったり。
やるだけなんだなぁ。

⑦職場で互いを気遣うことは良いことだ
COVID-19の大流行後、私たちは職場で「平常に戻る」波に乗っているが、平常は必ずしもそれほど素晴らしいものではなかった。2019年の冬を前に、人々はワーカホリズム、雪だるま式に増えていく離職、燃え尽き症候群と闘っていた。一旦立ち止まって、仕事人生をより良い形で元に戻すために、私たちにできることはあるのだろうか?
今年発表された研究によれば、この方向への第一歩は、思いやりのある職場環境づくりに集中することだという。
ハーバード大学のDorota Weziak-Bialowolska氏らは、ある大手サービス会社の従業員1,200人以上から得たアンケートへの回答、人事ファイル、健康保険請求を分析した。彼らはまず、従業員に組織の心理的な気遣い風土について尋ねた: 「人々は職場で尊重されていると感じている」、「従業員は年齢、性別、民族に関係なく公平に扱われていると感じている」、「従業員はシニア・リーダーを信頼している」、「自分の仕事が認められていると感じている」。
1年後、職場でより多くの思いやりを経験した人々は、より生産的で仕事に従事し、より注意散漫にならず、より高い幸福感を持つ傾向があった。
「この結果は、職場の風土が思いやりのあるものだと感じている社会人は、うつ病と診断される確率が大幅に低く、全体的な幸福感が高いことを示唆している。
職場における喜び、創意工夫、活力、そして世界を変えるような影響力を再び呼び起こそうとするパンデミック後の努力は、どの組織にも当てはまるような単一のアプローチではないだろうが、この研究は、互いを思いやることがいかに重要であるかを浮き彫りにしている。信頼、公正、対人尊重、相互感謝の文化を構築する試みは、良い第一歩である。

要旨
職場の思いやり風土(PCC、Psychological climate for caring)は、個人の仕事の成果や従業員の幸福に関連する心理社会的要因である。職場における様々な心理的風土の影響に関する証拠は、ほとんどが自己申告による健康測定と横断的データに基づいている。われわれは、PCCと、その後診断されたうつ病や不安症、主観的幸福感、自己報告による仕事の成果との関連について、縦断的証拠を提供する。労働者福祉プログラムを有する米国の組織の従業員が、分析のためにデータを提供した。うつ病や不安症の診断に関する医療情報を含む人事ファイルや健康保険請求記録のデータと統合した縦断的調査データを用いて、ベースライン時のPCCと各アウトカムを回帰し、すべてのアウトカムの事前値や他の共変量を調整した。PCCは、その後うつ病と診断される確率の低下、全体的な幸福感、 精神的健康、身体的健康、社会的つながり、経済的安定の増加 、さらに仕事中の注意散漫の減少、生産性/関与の増加、おそらく仕事満足度の増加と関連している ことがわかった。PCCと、その後に診断された不安、性格的強み、仕事と家庭の葛藤との関連については、ほとんど証拠がなかった。PCCの改善に焦点を当てた労働政策は、従業員の健康と幸福を促進し、仕事に関連した結果を改善するための有望な道筋を作るかもしれない。

Evidence on the impacts of various psychological climates at work is based mostly on self- reported health measures and cross-sectional data. We provide the first longitudinal evidence on the association of PCC with subsequent diagnosed depression and anxiety, subjective well-being, and self-reported work outcomes. Employees at a US organization with a cardiac well-being program provided data for the analyses. Longitudinal survey data merged with data from personnel files and health insurance claims records comprising medical information on diagnoses of depression and anxiety were used to regress each outcome on PCC at baseline, adjusting for prior values of all outcomes and other covariates. PCC was found to be associated with lower odds of subsequent diagnosed depression, an increase in subsequent well-being, mental health, physical health, social engagement and possibly in job satisfaction. There was little evidence of associations between PCC and subjective well-being. There was little evidence of associations between PCC and subjective well-being, character strengths, and work-family conflict. Work policies focused on improving PCC may create a promising pathway to promoting employee health and well-being as well as improving work-related outcomes. 1.
